The Difference between Leadership Training and Leadership Development

I read an article recently that said, according to the ASTD (American Society for Training & Development), the US spends over $170 billion dollars on leadership curriculums, specifically focusing on Leadership Training. However, the article went on to say, that the investment never really pays off in the real sense of actually creating leaders. These ‘leaders-to-be’ start off with great gusto and grandiose ambitions but quickly burn out when the going gets tough. I couldn’t help but smile sympathetically, not at the financial payoff (or lack thereof) of the program but the sheer misunderstanding of a fundamental concept – leaders are not trained, they are developed.

The first question that tends to come up now is if this is really a matter of semantics. Are we just playing word games? Are we just being equivocal about the way we use terms? The honest truth in response to the above-mentioned questions is “NO”. There are foundational differences between Leadership Training and Leadership Development. And it is these differences that we’re going to focus on in this blog:

  • Training is objective while Development is subjective

Training generally tends to adhere to a preconceived set of ideas, rules and systems that were created based on past experiences and administered within controlled environments. Development on the other hand is custom-made for the individual based on his or her individual traits in preparation for future and possibly unforeseeable circumstances.

  • Training is ‘system oriented’ while Development is ‘people oriented’

Training tends to focus on methodology, system and manuals. It generally adheres to fixed standards and operates within a rigid framework of repetitive efficiency. Development on the other hand focuses on the people involved and works with the aspects of individual character and personality to develop maximum potential.

  • Training aims to ‘indoctrinate’ while Development looks to ‘educate’

Training generally looks to the immediate application of specific methodologies. It is transactional in nature and focuses on maintaining a certain performance trajectory. Development however focuses more on the future adaptation of the individual being developed and looks to educating the employee for maximum efficiency through potential.

Modern Leadership Training Programs however have discovered the subtleties between training and development and try to bridge the gap with a more comprehensive approach to grooming an employee with leadership potential.

What To Look For In Future Leaders

Leadership never operates in a vacuum. There are always leaders and then there are always leaders in the making. Companies operate and rely heavily on the wisdom, experience and tenacity that leaders bring to the table. And it doesn’t take rocket science to figure out that this trend must continue for the greater good of the company and all its employees. But spotting a candidate that is ‘leadership material’ and than investing and grooming him or her for such a role is easier said than done. This is primarily what Leadership Training are for – to train and equip managers in their respective departments with the right tools to help identify, assess and groom candidates that have the potential to be leaders in order to fill the void that their predecessors will someday leave. So what does this process look like? Here are three key questions that managers must ask themselves before they begin:

What To Look For In Future Leaders

• Does the candidate have the essential competencies to be a leader? In other words, does he have what it takes? It is important that this potential candidate have not only the qualifications or knowledge but also the fundamental understanding of key concepts, facts and dynamics as they exist within the business.

• Does the candidate have the commitment to be a leader? While it may be true that they have great ambition or desire to be a leader, are they prepared to put in the hard work, perseverance and durability to not only survive through tough times but in fact thrive in it? Leaders need to have the ability to ‘weather the storm’ when the going gets tough. This is a foundational aspect of leadership skills training.

• Lastly does the candidate have the character to not only be a good leader but even a better leader? Do they have the principles and values necessary to help them lead their team or company with honesty and integrity? And will this character stay consistent during times of stress or challenge? Character is ultimately the foundation upon which the leader must stand. This is crucial to organizational leadership.

Leadership – Asking the tough questions

Being a leadership coach I often have the privilege to be in the presence of future leaders. There is one question that I ask in every session, “Who is the leader that you emulate?” I get answers like, Gandhi, Martin Luther King, Nelson Mandela and disappointingly………… Hitler. It happens session after session.

 

Regardless of how consistently it happens, it still saddens me to think that mankind can see something remarkable in a human like Hitler. It takes me a while to re-center myself but after I do, I ask a simple question, “Are you aware of how Hitler died?” There is a pregnant silence after which they say, “Suicide.”

After this awareness is created, the participants always reconsider their stance that Hitler is a leader to be emulated. I heave a sigh of relief; there is hope for mankind ………..

 

Being a leader is about asking the tough questions – it is not about providing the answers but it is about the asking the questions that stimulate thinking. It is about knowing that your opinions go through continuous change as you enhance your awareness and learning through your journey in life.

Effective Leadership & Power of Choice – Voting

As India votes in the Lok Sabha Elections 2014, here are some important lessons about the way we as leaders can choose to view critical life situations.

An incident that happened today reminded me of a key principle that should be a part of every Leadership Training Program. I was on my way to exercise my right to vote for the Lok Sabha elections this morning, I met the Garbage Collector of our colony. He was earlier than usual. My neighbor asked him “Why so early today?” He replied. “Well, I have to go and cast my vote. So, I am finishing my responsibilities as early as I can so that I can go and vote.”

It made me proud to hear this. Around me today democracy is alive. It is displayed by empowered people exercising their right to vote. From neighbours to friends to colleagues and even domestic help. Almost everyone I have met today seemed thrilled to vote.

This reminded me of the amazing ‘Power of Choice’. While circumstances are often not in our control, we can choose our responses to them.

With a vote, we have the power to choose our future leaders.  Similarly, we have the power to choose our responses in a given situation. We may get criticized. We have the power to choose to let it bog us down or learn from it. We will face challenges. We have the choice of letting it deter us, or turning them into opportunities for growth. We will have situations that cause anger. We have the power to choose between ‘being angry’ and ‘channeling that anger’ into productive energy.

One of the most amazing gifts that we have is that we can choose our mindset in any given situation. An interesting example of this happened very recently in a training session I conducted. The session was being held on a Saturday, which was normally a ‘day off’ for the participants. Their collective energy was very low, at the start of the session. Most of them wore a look on their face that said ‘I would rather be somewhere else’. I knew I had to do something different.

I said “We have a choice. We can choose to brood about all the things we would rather be doing today. Or, we can acknowledge that we are here for learning and choose to make this a day where we enjoy ourselves and the process of learning that we have been given the opportunity to embark on.” Immediately, I saw a smile on all their faces. They had recognized that there is an opportunity for choice in the situation. I then asked, “Who is ready to take this learning journey with me today?” Everyone sat upright and put their hands up. There was an immediate shift in energy in the room and the rest of the session went well.

This is something that we focus on in Leadership development programs. This could also be an interesting talking point for Leadership training in India.

The power to choose is a blessing. India fought for its freedom to allow for its citizens to have the freedom of choice. Martin Luther King fought for equal voting rights for Americans from varied ethnic backgrounds. This power is not to be taken lightly. It comes with responsibility. Research the candidates, read the political party’s manifesto and then cast your vote. When making a choice to vote, make it an informed choice. Let us make a choice to have Effective Leadership.

An Unusual Love Story Provides Lessons on Leadership

Today being Valentine’s Day, we thought we would write about a love story that we do not often hear about – a love shared between a horse and a puppy. This poignant ad by Budweiser won the hearts of people because of its simple message of ‘love knowing no boundaries’.

An orphaned puppy did not allow the boundaries of his world to limit him. A good-looking stallion did not allow the kind of animal and its size to express his feeling of love. Both the puppy and the horse fought till the last, a battle that they felt was worth fighting while others perceived it as a ‘battle that could never be won’. This powerful mindset enabled them to experience the victory, the victory that brought them together, just the way they wanted.

This 60-second ad contained some powerful leadership lessons. Here are 3 that were significant for me:

  • Different is not wrong; different is different

Peter Drucker famously stated that management is doing things right; leadership is doing the right things”. But would accommodating something different mean doing something wrong? Often we immediately reject something that is varied from what we are familiar with. This interferes with our ability to explore unexplored paths, as anything that is new is unfamiliar. Our inability to accept and adjust to differences is usually the major contributing factor to inadequate cross cultural communication skills in organizations.

  • Overcome Challenges

The boundaries created by our challenges in our life often stop us from striving to reach higher levels. Once we realize that for every amazing achievement there ought to be a struggle to start with, we will start looking at challenges differently. It is the struggle in the cocoon that gives the strength in the butterfly’s wings that gives it the ability to soar! Effective  leadership  is the result of good role-modeling.

  • Persevere Until You Succeed

It is easy to give up on something that does not give you results; especially when what you are trying is unconventional. Many a time people have given up on something without realizing that success was just about to manifest. Trying a little bit harder and a little while longer would have got them the success. What would have happened to us if Edison had abandoned the project of the light bulb at the 1000th failure? Programs that challenge the leaders to function outside their comfort zone provide the best training for leaders.
